Tóm tắt

Nghiên cứu này nhằm kiểm định tác động của xung đột gia đình - công việc (FWC) đến năng suất làm việc tại nhà (WFHP) của người lao động tại các đô thị ở Việt Nam. Đồng thời, bài viết xem xét vai trò trung gian của sự gắn kết công việc (WE) và niềm tin vào năng lực bản thân (SE), cùng với vai trò điều tiết của cường độ làm việc tại nhà. Dựa trên Thuyết Bảo tồn Nguồn lực và Thuyết Xung đột Vai trò, dữ liệu định lượng được thu thập từ 415 người lao động có kinh nghiệm làm việc từ xa. Thông qua việc sử dụng Mô hình Phương trình Cấu trúc (SEM), kết quả nghiên cứu xác nhận FWC có tác động tiêu cực đến năng suất làm việc. Sự gắn kết công việc và niềm tin vào năng lực bản thân đóng vai trò trung gian trong mối quan hệ này. Bên cạnh đó, phân tích điều tiết cho thấy cường độ làm việc tại nhà cao làm gia tăng tác động tiêu cực của FWC đối với năng suất. Từ các phát hiện này, bài báo đề xuất một số hàm ý thực tiễn đối với người sử dụng lao động và người lao động.
